How to Hire a SaaS Account Executive
Key Takeaways
- If you are working out how to hire a SaaS Account Executive, hire for the buyer and the deal motion, not the product category on the CV.
- Agree base, on-target earnings (OTE) and ramp before the search starts, and make sure the OTE looks believable against the quota.
- Book each interview stage before the candidate leaves the last one, because good AEs are off the market fast.
Hire a software as a service (SaaS) Account Executive (AE) for the buyer they sell to and the way their deals run, not for the product label on their CV. Fix a believable package before you go to market, then run a short, structured loop that tests real deals and books each stage before the last one ends. That is what we're seeing work on live AE searches at CloudScope Group's SaaS desk.
What We're Seeing on Live AE Searches
Below are five patterns from live AE searches at CloudScope Group's SaaS desk in October 2026, anonymised, with no client or candidate details. Each one shapes a step in the process.
| What hiring teams often assume | What we're seeing | What to do instead |
|---|---|---|
| The best AE has sold our exact product | The strongest shortlists come from adjacent markets with the same buyer and deal motion | Hire for the buyer and the cycle (Step 1) |
| Pay can be finalised once we've met people | Searches that start before pay is agreed slow down at the first conversation, and candidates get wary | Agree base, OTE and ramp before going to market (Step 2) |
| A big OTE headline attracts the best people | Experienced AEs judge whether the OTE is believable against the quota | Show how many of the team hit target (Step 2) |
| A week or two between interviews is fine | Candidates withdraw between first and second interview because they've accepted elsewhere | Book the next stage before the current one ends (Step 4) |
| Public sector on the CV means bid experience | Plenty of AEs have closed public sector deals; very few have run the bids themselves | Ask who wrote and submitted the bid (Step 5) |
How to Hire a SaaS Account Executive in Seven Steps
Each step has one output. Do Steps 1 and 2 before you speak to a single candidate.
Step 1. Hire for the Buyer and the Motion, Not the Product Label
Hiring teams often ask us for someone who has sold their exact product. On live searches, our strongest shortlists keep coming from adjacent markets with the same buyer and the same deal motion: someone who sold data or customer relationship management (CRM) software to your buyer, or compliance software to a similar operational buyer. Product knowledge can be taught. How your buyer decides is much harder to learn.
So define the seat by the sale, not the label. Write down the annual contract value (ACV), who signs, how many stakeholders are involved, the cycle length and whether the AE must self-source pipeline. Turn that into four to six weighted attributes, agreed by the panel before the first interview:
| Attribute | What good looks like | How you test it | Weight |
|---|---|---|---|
| Buyer and motion fit | Has sold to your buyer at a similar ACV and cycle length, in any category | Screen and deal walk-through | High |
| Pipeline creation | Self-sourced a meaningful share of their recent pipeline | Deal walk-through | High |
| Deal control | Multi-threads, owns next steps, forecasts accurately | Deal walk-through | High |
| Discovery | Asks before pitching and finds the cost of the problem | Mock sales call | Medium |
| Coachability | Changes approach after one piece of feedback | Mock call rerun | Medium |
| Category knowledge | Understands your market well enough to ask good questions | Screen | Low |

Step 2. Fix a Believable Package Before You Go to Market
We regularly see AE searches start before the base, OTE and ramp structure have been signed off, with benchmarks gathered along the way. It slows the first conversations, because the candidate's first question has no answer, and it makes good candidates wary. Agree the package before the first approach goes out.
Then test whether it is believable. Experienced AEs do not judge an OTE on the headline. We have seen candidates push back because the OTE looked low for the quota, and many ask what share of the team hit target last year before they ask about base. Have that answer ready. Some also compare their current base with your base, not total OTE.
For a ratio check, the Bridge Group's AE Models, Motions & Metrics report, published in June 2026 and based on 158 business-to-business (B2B) companies, put median AE OTE at $200K and median quota at $960K (SaaS companies reported $875K), a median quota-to-OTE ratio of 4.6 times. It also found 48% of reps at quota, down from 51% in 2024, so a candidate asking about attainment is asking a fair question. These are US dollar medians: use them as a sense check, not a UK salary guide.
For a UK reference point, our live Mid-Market Account Executive (Remote) role, posted on 14.10.26 for an early-stage SaaS business, offers £65,000 to £70,000 base with OTE of £90,000 to £95,000. Agree the ramp too: how long a reduced target runs and when full quota starts.
Step 3. Source from Adjacent Markets, Not a Title Search
A LinkedIn search for "Account Executive" plus your category gives you a keyword list, not a shortlist. Instead, list companies selling to your buyer at a similar ACV and cycle, in any category. Their current and former AEs are your pool.
The best of them are employed and not applying. Approach them directly with the buyer, package and ramp in the first message. Be clear on office days too: some AEs now ask for three or more office days a week, so do not assume fully remote is always the selling point.
Step 4. Close the Gaps Between Interview Stages
This is where AE searches lose their best candidate. On one recent search, a candidate who had passed the first interview withdrew before the second because they had accepted another role. We have also seen a candidate go from accepted elsewhere, to withdrawn, to available again in under two weeks.
Keep the loop to four stages, and book the next stage before the candidate leaves the current one:
- Screen (30 minutes): motivation, notice period, package expectations and the numbers from their last two roles.
- Deal walk-through (45 to 60 minutes): real deals scored against the scorecard (Step 5).
- Mock sales call (45 to 60 minutes): a manager plays the prospect. Give one piece of feedback, then rerun the last five minutes.
- Final conversation (30 minutes): package, ramp, start date and any concerns on either side.
Use structured scoring: ask every candidate the same questions and score answers on the same scale, the approach Google's re:Work guide to structured interviewing (updated March 2026) describes. Agree who gives feedback and by when, so a strong candidate never waits on a diary.

Step 5. Test Real Deals, and Ask Who Wrote the Bid
Ask for one deal they won and one that stalled, from first touch to signature or loss. Who found it? Who signed? What did the business case say? Listen for specifics, ownership of next steps and breadth across stakeholders. In Salesloft's 2026 Revenue Benchmark: UK Edition, a survey of 406 UK sales and revenue leaders published in September 2026, multi-threading across stakeholders was the top pick for the strongest predictor that a deal will close, at 22.7%, just ahead of a strong business case and validated return on investment (ROI) at 22.2%.
If the seat sells into the public sector, go further. Lots of AEs claim public sector experience. Very few have run G-Cloud (the UK public sector's framework for buying cloud services), framework or tender bids themselves. Most have closed deals that someone else won through procurement. Ask directly: who wrote the bid, who submitted it, and which parts did you own?
Step 6. References, Right to Work and the Offer
Check the track record with at least one former manager, plus a peer where you can. Ask how they handled a bad quarter and whether they would hire them again. Get permission first and ask every referee the same questions.
GOV.UK guidance on checking a job applicant's right to work says you must check an applicant is allowed to work for you in the UK before you employ them, either online with a share code or by checking original documents. Then put the quota, OTE split, commission plan and ramp targets in the offer pack, exactly as agreed in Step 2, and keep in touch weekly through the notice period.
Step 7. Plan the First 90 Days Before Day One
The same Bridge Group 2026 report put average AE ramp to full productivity at 6.2 months, the highest in the study's history. We have covered why ramp matters as much as track record separately; here is what the plan should contain.
- Days 1 to 30, learn: the product, the ideal customer profile (ICP), competitors, CRM set-up and shadowing live calls.
- Days 31 to 60, practise: calls with a manager listening, early pipeline ownership and a weekly call review.
- Days 61 to 90, own: their pipeline against a ramp target that rises monthly, with a review at each milestone.
FAQ: Hiring a SaaS Account Executive
When should a SaaS startup hire its first Account Executive?
When the founder can describe the sales motion clearly and founder-led selling has become the bottleneck. If you cannot yet say who buys and why, keep selling yourself.
What should you look for in a SaaS Account Executive?
Experience selling to your buyer at a similar deal size and cycle length, even from an adjacent category. Then strong discovery, multi-stakeholder deal control, accurate forecasting and coachability. Product knowledge is the easiest part to teach.
What OTE should you offer a SaaS Account Executive?
One that is believable against the quota. Benchmark against live UK roles that match your seat, check the quota-to-OTE ratio (the Bridge Group's 2026 report gives a median of 4.6 times) and be ready to say what share of the team hit target last year.
How long does it take a new Account Executive to ramp?
The Bridge Group's 2026 AE report put average ramp at 6.2 months across 158 B2B companies. Set milestone targets for the first 90 days.
How do you check an AE's public sector experience?
Ask who wrote and submitted the bid. Many AEs have closed public sector deals, but very few have run G-Cloud, framework or tender bids themselves.
Should you use a recruiter to hire an Account Executive?
A specialist recruiter helps when you need passive candidates from adjacent markets, a faster process or a second opinion on your package. Otherwise, you can run these steps yourself.
